Paefgen studied mechanical engineering and economics at the University of Karlsruhe 'Fridericiana' in Karlsruhe from 1967 and the RWTH in Aachen. In 1976 he became a Dr.-Ing. At the Faculty of Mechanical Engineering at RWTH. PhD. He started his career at Ford in Cologne in 1976.
V ier years later, Paefgen moved to Audi in Neckarsulm, where he was responsible for interior fittings and electrics. At the company's headquarters in Ingolstadt, he was in charge of equipment and air conditioning development from 1987. In 1991 Paefgen took over the management of product planning and project management, in February 1994 he was appointed acting head of technical development.

From March 1995 to April 1997, Paefgen was a member of the Audi AG Board of Management for the Technical Development division. On January 1, 1997, he took over the position of Deputy Chairman of the Board of Management of Audi AG, succeeding Herbert Demel. From July 1997 onwards, Paefgen was spokesman for the Audi Board of Management, and from 1998 to February 2002 Chairman of the Board of Management of Audi AG. At the same time he acted as President of Automobili Lamborghini SpA.
From March 2002 to February 2011, Paefgen took on the role of Chairman and Chief Executive Officer (CEO) of Bentley Motors Ltd, and since 2007 that of Bugatti President.
In 2006 Paefgen was awarded the 'Spirit of Le Mans' by the Automobile Club de l'Ouest for his commitment to racing in Le Mans. Franz-Josef Paefgen has been coordinating and representing the VW Classic division since September 2011.
